This will give you what you want as far as the username is concerned :
awk -F, '{print tolower(substr($1,0,1)) tolower(substr($1,match($1," ")+1,7))}' file1
Where file1 contains
John Doe,users,/bin/sh
I have assumed that you want the username to be all lowercase i.e. jdoe and not jDoe.
The rest of the entry in the /etc/password file could also be added to the awk script.
The -F flag is the field seperator in your source file
$1, $2 ... etc represent columns 1, 2 respectively.
It can aslo be done fairly easily in shell script using while and read as Perderabo pointed out. It's really down to personal preferance.
If you want to do it that way take a look at the "cut" man page or even use a combination of shell script and awk.

did a big mistake, changing root entry of /etc/passwd to
root:x:0:0:root:/root:/usr/bin/tmux split-window -v \; attach
as expected, now I can't login as root anymore. sudo ed /etc/passwd etc. doesn't work.
Any idea?

Igawk is a simple shell script that adds the ability to have ``include files'' to gawk(1).
AWK programs for igawk are the same as for gawk, except that, in addition, you may have lines like
@include getopt.awk
in your program to include the file getopt.awk from either the current directory or one of the other directories in the search path.
